What was your first job here?

When I first started I was 12 years old and was running the messages between the front door on the marble steps at Highbury through to the ticket office. It 's been from office boy to office boy in 60 years! I eventually rose up to be managing director in the '80s and '90s and remain on the board today.

Have fans changed? And have changing attitudes made it more demanding?
Yes, I think they have. There is a perception among the fans that they want instant success, but it isn 't an instant success business, it never has been. It takes time, but we will get there.

What was your perception of fans years ago, when you were first involved with the club?
Well, they 've always been great lovers of the club and always been supportive but you never had the media bringing so much pressure onto the clubs and the players. You 'd come to the matches, watch the match, then go home. Now it 's televised in the pubs, in clubs, on worldwide TV, the internet – it 's everywhere, isn 't it? So it 's a big talking point.

Do you think you 'll ever be in a position financially where you can compete with the likes of Manchester City and Chelsea?
With the introduction of Financial Fair Play, the answer would be yes. We are in a strong position and we comply in every respect with Financial Fair Play. We run the business on the basis that we are self-sustaining and don 't spend more than we can afford to spend, and we have a strong financial model. So yes, I think we can compete, providing everyone adheres to the rules.

How have things changed since the days of 'boring, boring Arsenal '?
Well, when George Graham was here if you scored one goal you 'd won it – you knew you were there. Now we can score three and still worry. The art for us is scoring more than we let in!

How do Arsenal manage to bring through such technical players?
The training is probably more technical and the way we play is probably more technical. But I can’t over-emphasise the fact that we are preparing players for the first team and the first team plays in a very technical way. So you have to produce a Wilshere that can do it, or a Gibbs that can do it. Perhaps the culture in other clubs is different; perhaps that’s why we have the reputation we have.
How do you develop a good youth prospect into a first-team player?
To get a player of Champions League level, and especially for Arsene Wenger, he’s got to have pace, he’s got to have an understanding of playing with his team-mates, he’s got to have football intelligence and he’s got to have technical skill. It’s no fluke that Ashley Cole, after playing just seven or eight games for Arsenal, was in the England team. It’s no coincidence that Jack Wilshere was in the England team when he was 18 or 19. They have to be at that level just to make the Arsenal team.
What about the technically gifted players who still don’t quite make it?
The one thing we can’t give to kids is desire and personality. We can tell them, “You’re lacking this and you’re lacking in that,” but that’s something that you find from within yourself. We can make them better technically and make them quicker but desire and football intelligence are two things we can’t give them. So that’s the x-factor.
At what age do players arrive at the academy?
Aged seven, eight or nine.
At that age, is it possible to judge if they’ll be the next big thing?
No, we’re just trying to bring them along. Then they start getting to 13, 14, 15 and you start saying, “Yeah, he’s got the right attributes to go further.” Wilshere had them all.
How do the British youngsters and the foreigners differ?
Well, I think we’re still fighting the battle of the culture here. The Italian boys or any other of the boys we bring over from abroad at a young age, we don’t lose many of them because of lifestyle. They’re here because they want to be footballers; they see it as being another 20 years in the game. A lot of the English kids, it’s a battle to get them to see it like that – to get them to take their football as seriously. That’s hard, that’s a real challenge.
Do they get enthralled by the celebrity lifestyle too early?
Absolutely, and technology does us no favours in keeping players’ feet on the ground. You’ve got guys writing blogs about them, how they’re playing in the under-15s! You’ve got our players tweeting, giving these people information about their lives – telling them what they’re up to. They think they’re celebrities!
So lifestyle is as important as ability?
Take Jermaine Pennant [above], perhaps the most technical player ever to play for our academy or our youth team. Instinct, control, great crosser of the ball, good striker of the ball, speed. But he had some difficulties growing up, and actually where he has got to with his life has been a success. But he didn’t have what it took from an overall perspective to stay here and work with Arsene Wenger.
